Lesson 5 of 6 · AI for Business Owners: Automate Daily Office Work
Hiring With AI: Job Posts, Screening Questions and Fairness
Write clear job posts, structured interview questions and scoring sheets with AI, while keeping hiring decisions human, fair and respectful of candidates' data.
Hiring the wrong person is expensive for a small business, and hiring the right person takes time most owners do not have. AI can make the writing parts of hiring much faster: job posts, interview questions and evaluation sheets. But the decision about people must stay with people, and it must be fair.
Step 1: Be clear about the role first
Before writing anything, answer these yourself:
- What will this person do in a normal week?
- What does success look like after three months?
- Which skills are must-have, and which are nice-to-have?
- Salary range, location, hours and how they will be trained
Then let AI turn your answers into a job post.
Step 2: A job post that attracts the right people
Write a job post for a [role] at a [type of business] in [city].
What they will do: [list]. Must-have skills: [list]. Nice-to-have: [list].
Salary range: [range]. Hours and location: [details]. What we offer:
[training, growth, benefits we actually provide].
Tone: friendly and clear, no jargon. Under 250 words.
Use inclusive language. Do not mention age, gender, religion, caste,
marital status or appearance as requirements.
Then ask:
Review this job post for language that could discourage good candidates
or seem biased. Suggest neutral alternatives.
Step 3: Structured interview questions
Unstructured interviews ("tell me about yourself", then chat) are where bias creeps in. Ask every candidate the same questions, linked to the role:
For this role, write 8 interview questions: 4 about past experience
("Tell me about a time…"), 2 practical scenarios from our real work, and
2 about how they learn. For each question, describe what a strong answer
and a weak answer would include.
Step 4: A simple scoring sheet
Create a scoring sheet for these questions: each scored 1 to 5 with a
one-line description of what 1, 3 and 5 look like, plus a notes column.
Format as a table I can print or use in Excel.
Score each candidate right after the interview, before discussing them with anyone. This makes comparisons fairer and decisions easier to explain.
What AI should not do in hiring
- Do not let AI decide who to reject or hire. It can repeat biases from its training data and cannot see the person in front of you.
- Do not paste candidates' CVs with personal details into public AI tools. CVs contain personal data: names, phone numbers, addresses, sometimes photos and family details. India's Digital Personal Data Protection Act, 2023 sets duties for how businesses handle personal data. If you want AI help with a CV, remove the personal details first.
- Do not ask candidates illegal or irrelevant questions about religion, caste, marriage plans, pregnancy or similar topics, whether or not AI suggested them.
Good uses during hiring
- Comparing your notes from several interviews into one summary (without names)
- Writing polite rejection messages that thank candidates and close the loop
- Preparing an offer letter draft from your terms (checked by your accountant or lawyer for salary structure and legal terms)
- Creating a first-week onboarding plan for the new hire
Write a polite message to a candidate who was not selected. Thank them
for their time, keep it brief and respectful, and invite them to apply
again for future roles. Under 60 words.
Practice task
For your next (or an imagined) opening, use AI to write the job post, review it for biased language, create eight structured questions with strong/weak answer notes, and build a scoring sheet. Keep these as your hiring kit.
Key takeaways
- Define the role yourself first; let AI turn it into a clear, inclusive job post.
- Use the same structured questions and a scoring sheet for every candidate.
- Keep hiring decisions human and never paste candidates' personal data into public tools.
- Use AI for polite communication, onboarding plans and offer letter drafts, then check them.
